I'd document the pattern with actual data rather than relying on impression, since disparate impact claims need to be grounded in evidence, and I'd address it directly with the manager and, if needed, escalate for broader corrective action. A pattern like this usually needs a systemic fix, not just a conversation with one manager.

Leadership wants to implement a policy that you believe carries meaningful legal risk under current employment law. How do you handle it?

I'd document the specific legal concern clearly and present it before the policy is implemented, rather than after, giving leadership the information to make an informed decision. If they proceed despite the risk, that's ultimately their call to make, but the risk needs to be on record.

How would you approach building an HR compliance function for an organization expanding rapidly into new states or countries?

I'd prioritize the requirements with the most immediate exposure, like wage and hour law and required notices, before building out lower-urgency policy areas, and I'd rely on local legal expertise for jurisdictions I'm not deeply familiar with rather than assuming general knowledge transfers.

I presented the finding with a clear remediation plan and cost estimate rather than just flagging the problem, which made it easier for leadership to act on quickly rather than getting stuck on the bad news.

Describe a situation where you had to balance competing interests between HR compliance and a business unit's operational needs.

A business unit wanted a scheduling practice that created real overtime compliance risk under the applicable labor law. I worked with them to redesign the schedule to meet their operational need in a way that stayed compliant, which took more iteration but avoided a straightforward no that would have left their actual need unaddressed.
